Psychological Entitlement and Organizational Citizenship Behavior: A Quantitative Study of Performance, Reciprocity, and Behavioral Misalignment

Abstract

This study examines psychological entitlement and its effects on organizational citizenship behavior (OCB) and counterproductive work behavior through a quantitative investigation of employee attitudes and multi-source performance ratings. The sample comprises 100 employees assessed for psychological entitlement and evaluated by peers and supervisors on OCB and counterproductive work tendencies. Grounded in Equity Theory (Adams, 1965) and the Psychological Entitlement Framework (Campbell et al., 2004), the study explores the cognitive and motivational mechanisms through which entitlement shapes workplace behavior and interpersonal dynamics. The findings indicate a significant negative correlation between psychological entitlement and OCB (r = −0.52), alongside a positive association with counterproductive work behavior (r = 0.48). Employees with higher entitlement levels engaged in 38% fewer helping behaviors compared to their lower-entitlement counterparts and demonstrated 2.4 times greater likelihood of credit-claiming for shared or collective work outcomes. Additionally, entitlement was strongly associated with withdrawal behaviors when perceived rewards failed to meet individual expectations (r = 0.54), highlighting its sensitivity to perceived inequity. Multiple regression analysis shows that entitlement level (β = −0.36), perceived inequity (β = −0.28), and reciprocity orientation (β = 0.24) jointly explain 42% of the variance in organizational citizenship behavior. A notable perceptual discrepancy emerges in self-report data, where entitled employees rated their own citizenship behavior 44% higher than peer evaluations, indicating a systematic self-assessment bias. The study demonstrates that psychological entitlement is a robust predictor of reduced prosocial organizational behavior and increased self-serving tendencies. It contributes to behavioral science by clarifying the role of entitlement in shaping workplace reciprocity norms and highlights important implications for performance evaluation systems, leadership practices, and organizational culture management.
