The Zeigarnik Effect in Workplace Task Management: A Quantitative Study of Cognitive Intrusions, Stress, and Incomplete Goals

Abstract

This study examines the Zeigarnik effect and its application to employee task management and occupational stress through a quantitative investigation of knowledge workers monitored over a two-week period. The sample consists of 100 employees whose incomplete task load, cognitive intrusion frequency, and stress indicators were systematically tracked. Grounded in the Zeigarnik Effect (1927) and Goal Systems Theory (Kruglanski et al., 2002), the research investigates the cognitive mechanisms through which unfinished tasks persist in working memory and influence psychological well-being. Findings indicate that employees with eight or more incomplete tasks experience significantly higher cognitive intrusion frequency during non-work hours, with a 42% increase compared to those with fewer incomplete tasks (r = 0.56). This persistent cognitive activation is also associated with elevated physiological stress, reflected in a 34% increase in evening cortisol levels. The results suggest that unresolved task structures generate sustained mental accessibility, contributing to difficulty in psychological detachment from work. Importantly, the study identifies a simple but effective intervention: writing implementation plans for incomplete tasks reduces cognitive intrusions by 38% (t = 4.18, p < 0.001), supporting the Zeigarnik closure mechanism, whereby cognitive tension is reduced through structured planning. Task incompletion has the strongest negative impact on sleep quality when tasks are perceived as highly important (r = −0.48), indicating that subjective task value intensifies cognitive persistence effects. Multiple regression analysis shows that incomplete task count (β = 0.36), task importance (β = 0.28), and planning behavior (β = −0.26) collectively explain 44% of the variance in stress-related rumination. The study contributes to behavioral science and organizational psychology by clarifying how incomplete goals influence cognitive and physiological stress responses and offers practical implications for workload design, productivity systems, and employee well-being interventions in knowledge-intensive work environments.
